- Purpose
Guided by an ecological systems model, this descriptive cross-sectional study sought to identify variables influencing role conflict among nurses performing medical support tasks.
Methods Data were collected in September 2025 from 162 nurses performing medical support tasks at a tertiary general hospital in South Korea. Analyses included descriptive statistics, the independent-samples t-test, one-way analysis of variance, the Scheffé test, Pearson correlation coefficients, and hierarchical regression, using IBM SPSS ver. 29.0 for Windows.
Results Mean scores were 2.42±0.49 out of 4 for work environment, 3.18±0.57 out of 5 for ethical leadership, 154.92±21.75 out of 240 for professional autonomy, 3.75±0.50 out of 5 for communication competence, and 3.61±0.61 out of 5 for role conflict. Statistically significant positive correlations were found among communication competence, professional autonomy, ethical leadership, and role conflict. Communication competence, professional autonomy, ethical leadership, and work environment significantly predicted role conflict in the final hierarchical regression model. Work environment was the strongest predictor (β=−.49, p<.001), contributing the largest incremental increase in explained variance (change in adjusted R2=.11, p<.001).
Conclusion Work environment emerged as the factor with the greatest impact on role conflict. Reducing role conflict among nurses performing medical support tasks requires formalizing their roles through legal and policy frameworks, alongside organizational and policy efforts to improve staffing, facilities, and administrative support in their work environment.
